چکیده

پژوهش حاضر با هدف تحلیل تسلط ریسک‌های منابع انسانی در تضعیف سرمایة انسانی در سازمان ورزش‌وجوانان با استفاده از فرایند رتبه‌بندی تفسیری انجام شد. جامعة آماری پژوهش 22نفر از خبرگان و صاحب‌نظران درسازمان ورزش‌وجوانان استان لرستان بودند که با استفاده از نمونه‌گیری هدفمند انتخاب شدند. روایی پرسش‌نامه‌ها با استفاده از روش اعتبار محتوا و پایایی آن با استفاده از ضریب آلفای کرونباخ که مقدار آن برابر با 83/0 بود، تأیید شدند. یافته‌های پژوهش مشتمل‌بر شناسایی ریسک‌های منابع انسانی، نتایج مرتبط با تضعیف سرمایه‌های انسانی و تحلیل تسلط ریسک‌های منابع انسانی در تضعیف سرمایه‌های انسانی بود. نتایج پژوهش نشان داد که ضعف در مدیریت استعداد بیشتر از دیگر ریسک‌های منابع انسانی موجب تضعیف سرمایة انسانی شد. دومین ریسک تأثیرگذار بر تضعیف سرمایة انسانی، ریسک بروز رفتارهای غیراخلاقی بود. همچنین، رابطه‌گزینی، نبود شفافیت در نظام ارزیابی عملکرد و نبود سیستم جانشین‌پروری، به‌ترتیب دیگر ریسک‌های منابع انسانی تضعیف‌کنندة سرمایة انسانی در سازمان ورزش‌وجوانان بودند. علاوه‌بر نتایج کلی، با استفاده از روش فرایند رتبه‌بندی تفسیری به تحلیل چگونگی اثرگذاری ریسک‌های منابع انسانی در تضعیف سرمایه‌های انسانی پرداخته شد؛ به‌عنوان‌نمونه، ریسک ضعف و نبود سیستم مدیریت استعداد ازطریق نبود خلاقیت سازمانی، تمایل‌نداشتن افراد به تسهیم دانش، فرسودگی شغلی، نارضایتی شغلی، کاهش اعتماد سازمانی، خراب‌کاری، تمایل‌نداشتن به یادگیری و ترک سازمان موجب تضعیف سرمایة انسانی در سازمان ورزش و جوانان شدند.

چکیده [English]

The aim of this study was to analyze the dominance of human resource risks in weakening human capital using the Interpretative Ranking Process (IRP). The statistical population is 22 experts who selected using purposive sampling. To confirm the validity, the questionnaire was distributed among experts and they were approved. Reliability of the questionnaires was confirmed by using Cronbach's alpha coefficient, which was equal to 0.83. The results of the research show that weakness in talent management more than other human resources risks weakens human capital. The second most important risk in human capital weakening is the risk of unethical behaviors. Similarly, the lack of transparency in the performance evaluation system and the lack of replacement systems are other human resource risks that undermine human capital in the organization. In addition, the IRP methodology analyzes how HRMs impact on human capital weaknesses. For sample, the risk of weakness and the lack of talent management system are the cause for the weakening of human capital by leaving the organization, reducing commitment, lack of organizational creativity, job burnout, job dissatisfaction, reduced organizational trust, unwillingness to learn and unwillingness of individuals sharing knowledge in the organization.
