چکیده

پژوهش حاضر با هدف ارائۀ مدل علی بیگانگی از کار براساس کیفیت زندگی کاری و عدالت سازمانی با تأکید بر نقش واسطه‌ای تعارض، تعهد سازمانی و دلبستگی شغلی معلمان تربیت‌بدنی شهر شیراز به‌ روش تحلیل مسیر انجام شد. بدین‌منظور، 237 نفر از معلمان تربیت‌بدنی شهر شیراز به روش نمونه‌گیری خوشه‌ای تصادفی انتخاب شدند و به پرسش‌نامه‌های "عدالت سازمانی نیهوف و مورمن" (1993)، "تعهد سازمانی آلن و می‌یر" (1990)، "دلبستگی شغلی کانونگو" (1982)، "کیفیت زندگی کاری والتون" (1974)، "تعارض رابینز" (1982) و "بیگانگی از کار موتاز" (1981) ‌پاسخ دادند. نتایج نشان می‌دهد که تأثیر متغیر کیفیت زندگی کاری از طریق متغیرهای تعارض، تعهد سازمانی و دلبستگی شغلی بر بیگانگی از کار، منفی و مستقیم است. متغیر عدالت سازمانی نیز از طریق متغیرهای تعهد سازمانی و دلبستگی شغلی، همین اثر را بر بیگانگی از کار بر جای می‌گذارد. علاوه‌براین، متغیر تعهد سازمانی از طریق متغیر دلبستگی شغلی دارای تأثیر غیرمستقیم و منفی بر بیگانگی از کار بوده و درمقابل، اثر متغیر تعارض از طریق متغیر تعهد سازمانی بر بیگانگی از کار، غیر‌مستقیم و مثبت می‌باشد.

چکیده [English]

The present study was done with the aim of presenting a causal model of work alienation based on the quality of work life and organizational justic emphasizing the mediating role of conflict, organizational commitment and job involvement of physical education teachers in shiraz city through path analysis. to do these 237 teachers were selected through random cluster sampling and answered to a questionnaires organizational justice (Niehoff & Moorman), organizational commitment (Allen & Meyer), job involvement (Kanungo), quality of work life (Walton), conflict (Rabins) and work alienation (Motaz) subscales. results showed that quality of work life variable have indirect negative effect on work alienation through the mediation of conflict, organizational commitment and job involvement variables. organizational justic have indirect negative effect on work alienation through the mediation of organizational commitment and job involvement variables. organizational commitment has indirect negative effect on work alienation through the mediation of job involvement variable. conflict variable has indirect positive on work alienation through the mediation of organizational commitment variable.
